  • Swiss Aviation Company

Strengthening leadership through a fractional People & Organisation partnership

The context A Swiss aviation company wanted to strengthen its leadership and People practices without building a full internal People function. The organisation needed senior support that could adapt to changing needs rather than add a fixed structure. The challenge As leadership responsibilities grew, people and organisational questions became an increasing part of running the business. The support had to span leadership development and People & Organisation rather than sit within operational HR alone. What I did I partnered with the organisation on a fractional basis, providing senior People & Organisation support alongside ongoing executive coaching and leadership development. I worked directly with leaders on real challenges while strengthening the practices and structures around them, combining strategic sparring with hands-on organisational support. The impact Leadership development became connected to the real challenges the leaders were facing rather than treated as a standalone intervention. At the same time, the organisation gained access to senior People & Organisation capability without needing to build the full function internally.

  • German Scale-up

Building organisational capacity as the company more than tripled in size

    The context
A German scale-up more than tripled its workforce in a relatively short period. What had worked at an earlier stage could no longer support the organisation at its new size and complexity. The challenge
Growth doesn't wait for structure to catch up. Informal ways of working were no longer enough, leadership responsibilities expanded and the organisation needed more consistent ways of supporting its people. The challenge was to introduce enough structure to support scale without losing the speed and entrepreneurial energy that had enabled the company's growth. What I did
I worked closely with leaders throughout the scaling phase, building the People function and organisational practices alongside the business as it grew. The work spanned leadership development, organisational design and the structures and People practices required by a fast-growing organisation. The aim was to introduce enough clarity and consistency to support scale while keeping the organisation responsive as the business continued to change. The impact
The organisation developed stronger People and leadership foundations as it scaled. New structures and practices gave leaders and employees greater support and helped the company move beyond ways of working designed for a much smaller organisation.

  • Italian Technology Company

Helping a founder move from custom projects towards a scalable product business

The context An Italian technology company wanted to move beyond custom project work and build a more scalable product business. The strategic direction was emerging, but translating it into a coherent business model, product portfolio, positioning and path forward required stepping outside the demands of running the business day to day. The challenge The founder was facing several consequential decisions at once: what the company should become, where to focus, how its offering should evolve and how to position the business for its next stage. This required space to challenge assumptions, weigh competing priorities and keep the bigger picture in view. What I did I work with the founder as a strategic sparring partner, combining regular working sessions with hands-on strategic development. Together, we have been shaping the company's move from custom project work towards a scalable product portfolio, clarifying the business model, product architecture, market positioning and business development approach. My role is to bring an outside perspective, ask the difficult questions and help turn competing priorities into decisions that move the business forward. The impact The company has developed a clearer positioning and product architecture and is moving towards a more scalable model. Strategic decisions are increasingly translating into a more coherent offering and approach to business development.

  • Swiss Healthcare Organisation

Building leadership capability through a transition in responsibility

The context A Swiss healthcare organisation was redistributing responsibilities among its owners following a change in leadership. One of the new owners, a physician, took responsibility for HR alongside her clinical role, without previous experience leading the People side of an organisation. The challenge Taking responsibility for HR meant stepping into a new dimension of leadership: managing a team, handling employee matters and putting the right People processes in place — while ensuring continuity for the organisation during the handover. What I did I worked closely with her as a sparring partner, supporting her across the full range of her new leadership responsibilities. We worked through real situations as they arose — from managing the team and establishing essential People processes to preparing employee conversations and navigating individual challenges. Over time, the focus shifted from solving immediate questions together to strengthening her ability to handle them independently. The impact The new owner was able to take on the People responsibility while building the leadership capability required to carry it forward. At the same time, the organisation established clearer ownership of the function and greater continuity through the transition.
